how experience is quantified

Anybody know how one gains X experience points? It seems commanders get them even if they dont kill something, while regular troops seem to need to kill something -- is that right? Anybody know the formula?
Anybody know when the points add up to an additional "star" (the rank that gets you more bonuses)?
(Wondering what the Champion's skull really helps; also, once got a site "Enter for combat training", and I entered, but never really got any b etter at anything....)
